Employee engagement is a critical factor in the success of any organization. Engaged employees are more productive, motivated, and committed to their work, leading to better overall performance and higher retention rates. Despite its importance, many companies struggle to improve employee engagement. This article explores the reasons behind this challenge and offers practical solutions to address it.

How to Score eNPS and Current Global Results

As an introduction, employee engagement ratings span from -100 to +100. Employees rate their company on a series of questions using a scale of 0 to 10 and the overall question on how likely they are to recommend the company. The ratings fall into three classification:

  • Promoters (9-10 rating)
  • Passives (7-8 rating)
  • Detractors (0-6 rating)

The eNPS score comes from subtracting the percentage of Detractors from the percentage of Promoters. For example, if 19% of employees were detractors and 46% were Promoters. As a result, the eNPS score equals 27%. To compare yourself to other organizations, consider this:

  • Negative scores (below 0): Suggest serious morale, engagement, and performance issues. The company needs help elevating a positive work culture. Consequently, this negatively impacts the bottom line.
  • Low positive scores (0-30): A mixed bag for the company’s culture. A great opportunity for significant improvement.
  • Moderate scores (31-50): This shows significant numbers of promoters. Indicating loyal employees. However, the company needs targeted approaches for certain managers, divisions, or departments. Unfortunately, these organizations still miss opportunities for greater customer service and profits.
  • High scores (51-70): Companies execute many key factors that favor employee engagement, and it is producing a positive and encouraging culture where employee feel positive about their efforts and the company.
  • Extraordinary scores (71 and higher): Few companies reach this level. It requires a people-first commitment that drives cultural approaches that inspire employee loyalty. Undoubtedly, these companies are industry leaders in other areas such as sales growth, customer service, and profitability.

Finally, according to Gallup, employee disengagement has increased the last two years. The latest worldwide study shows:

Employee Engagement: Why Companies Fail and How to Fix It

  • 21% of employee of engaged. (Promoters)
  • 62% of employees are not engaged. (Passives)
  • 17%a actively disengaged. (Detractors)

Reasons Companies Do Not Improve Employee Engagement

  1. Lack of Executive Leadership Commitment: One of the primary reasons companies fail to improve employee engagement is the lack of commitment from leadership. When leaders do not prioritize engagement, it becomes difficult to implement effective strategies. In other words, their priority involves sales and profit not people. When executives are not committed it takes a toll on middle management. Research suggests management disengagement has declined from 30% to 27%.
  2. Inadequate Communication: Companies that do not communicate openly and transparently with their employees face disengagement. Without clear communication, they may feel undervalued and disconnected from the organization’s goals. Consequently, these organizations have employee turnover. Performance and retention issues.
  3. Insufficient Recognition and Rewards: Employees who feel appreciated and recognized for their contributions are more likely to be engaged. Companies that fail to provide adequate recognition and rewards may struggle to maintain high levels of engagement. Recognition can come in various forms, such as verbal praise, awards, or financial incentives.
  4. Lack of Career Development Opportunities: Employees are more engaged when they see a clear path for career growth and development. Companies that do not invest in training and development programs may find it challenging to keep their employees motivated. Providing opportunities for skill enhancement and career advancement is crucial for maintaining engagement.
  5. Poor Work-Life Balance: Work-life balance is a significant factor in employee engagement. Companies that do not support their employees in achieving a healthy balance between work and personal life may experience higher levels of disengagement. Flexible work arrangements and policies that promote work-life balance can help address this issue.

How to Fix Employee EngagementEmployee Engagement: Why Companies Fail and How to Fix It

  1. Leadership Involvement: All leaders must take an active role in promoting employee engagement. This means setting clear expectations, giving encouragement and support, providing helpful coaching, and demonstrating empathy and a genuine interest in employees’ well-being. Therefore, all leadership needs regular leadership training and coaching in these areas. Otherwise, the business of the business will get in the way of positive change.
  2. Enhance Communication: Companies must establish open channels for communication to encourage feedback and ensure that employees are kept informed about important developments. Also, regular performance discussions, team meetings, newsletters, feedback sessions, and employee forums can help facilitate this.
  3. Recognize and Reward Employees: Companies should celebrate achievements, acknowledge hard work, and provide incentives that motivate employees. Recognition should be timely, specific, and meaningful to have the desired impact.
  4. Invest in Career Development: Providing opportunities for career growth and development is essential for engagement. Companies should offer training programs, mentorship, and clear career progression paths. Studies suggest the companies with the Great Place to Work companies providing over 58 hours of training per year for hourly and 65 hours for salaried employees. Studies show other companies only provide 17.4 hours of training per year and that is a decreasing trend.
  5. Promote Work-Life Balance: Companies should offer flexible work arrangements, such as remote work options and flexible hours. Additionally, promoting wellness programs and encouraging employees to take breaks can help maintain a balanced and engaged workforce.

Pulling It All Together

Improving employee engagement is a multifaceted challenge that requires commitment and effort from both leadership and employees. It requires a Servant Leadership approach, which is an authentic ethical methodology to lead.

Another reason companies fail at improving is that various executives don’t care about employee engagement. They lack the ethics and integrity. And tend to be ego-driven and narcissistic. They desire to gain more personal power, influence, and money, and are not going to change. Unfortunately, most will not try approaches mentioned in this article.  If they do try, the methods will not work because they lack the soul and character to apply them genuinely and consistently. It often takes a serious personal setback or epiphany to open their eyes to the opportunities and to create the willingness to change.

Ultimately, investing in employee engagement leads to better performance, higher retention rates, a positive organizational culture, and greater profits. Using the eNPS format described above, global businesses have an eNPS rating of 4 which is dismal. (Think about it, eight out of ten employees are not happy or engaged.) Gallup show it costs organizations $9.6 trillion in lost productivity not counting the negative impact on customer service. How much is it costing your company?
